Work–family conflict is one of the major challenges faced by married female nurses and may have adverse consequences for their mental health, job satisfaction, and family quality of life. The present study aimed to investigate the moderating role of work experience in the relationship between family hardiness and work–family conflict among married female nurses working in hospitals in Tehran. This applied research employed a descriptive correlational design. The statistical population comprised married female nurses working in hospitals in Tehran in 2025. The sample consisted of 349 participants who were selected using cluster sampling. Data were collected using a demographic information form, the Family Hardiness Index developed by McCubbin et al., and the Work–Family Conflic t Scale developed by Carlson et al. Descript ive statistics, Pear son’s correlation coefficient, and moderation analysis using Model 1 of the PROCESS macro in SPSS were employed to analyze the data. The results showed a significant negative relationship between family hardiness and work–family conflict (r = −0.43, p < .01). Furthermore, the interaction effect of family hardiness and work experience on work–family conflict was significant (B = −0.03, p = .03). Condi tional effects a nalysis showed that the negative effect of family hardiness was −0.31, −0.37, and −0.51 at 2, 4, and 8 years of work experience, respectively. Family hardiness was associated with lower levels of work–family conflict, and work experience strengthened this relationship. Therefore, the development of family-centered interventions, mentoring programs for less-experienced nurses, and flexible shift-scheduling policies may help reduce work–family conflict.
